dc.description.abstract | Esta dissertação tem como tema as práticas de socialização e a sua influência na adaptação de autoexpatriados na área da construção civil. O principal objetivo do estudo foi o de identificar políticas e práticas de gestão de recursos humanos com impacto no processo de socialização e ajustamento dos autoexpatriados, e compreender o resultado da sua influência na integração dos indivíduos. Considerando este objetivo, foi desenvolvido um estudo de natureza exploratória, tendo sido realizadas 17 entrevistas semiestruturadas a colaboradores na área da construção civil, de organizações diferentes. Através da análise dos dados produzidos pelas entrevistas foi possível obter informação relativa a: motivos para a autoexpatriação, processo de adaptação à língua e ajustamento intercultural, práticas e políticas implementadas pela organização, papel do supervisor hierárquico e dos colegas de trabalho, e medidas proativas por parte dos autoexpatriados. Os resultados revelam que o envolvimento das organizações no processo de socialização dos autoexpatriados é limitado, embora o superior hierárquico exerça um papel importante na integração de colaboradores com esse perfil. O apoio dos colegas foi apontado com um dos principais fatores na promoção da integração do indivíduo expatriado. A adaptação à língua estrangeira foi reconhecida como o maior obstáculo ao processo de integração destes colaboradores. | por |
dc.description.abstract | This dissertation focuses on the socialization practices and their influence on the adaptation of self-initiated expatriates in the civil construction area. The main goal of this study was to identify the policies of human resources management that impact the socialization and adjustment of the self initiated expatriates and understand their influence on the success of these individuals' integration. Given this objective, an exploratory study was conducted, supported by data produced by 17 semi-structured interviews with civil construction workers from different organizations. Data was gathered regarding the motivations for self-initiated expatriation, the processes of adaptation to the national language and intercultural adjustment, the policies and practices implemented by the company, the role of the hierarchical supervisor and the co-workers, and the proactive measures utilized by the self-initiated expatriates. The results reveal that the companies' involvement in the socialization and integration of self initiated expatriates is limited, although the supervisor/team leader plays an essential role in integrating these employees. The colleagues' support is highlighted as one of the most important factors favoring the integration of the self-initiated expatriate. The adaptation to the foreign language was recognized as the biggest obstacle in the self-initiated expatriates' integration. | por |
