Resumo(s): | A presente Investigação, realizada no âmbito do Mestrado de Gestão de Recursos
Humanos, tem como principal objetivo analisar os motivos subjacentes à escolha, por parte
dos indivíduos, pelo TT, assim como avaliar o seu grau de satisfação com o mesmo no
contexto de uma empresa de TT.
O recurso ao TT conhece um aumento substancial no âmbito da conjuntura económica
a nível mundial a que se assiste atualmente o que tem provocado profundas alterações no
mercado laboral e na própria forma de estruturação das organizações. Emerge como uma
forma mais flexível de gestão dos recursos humanos (Giesecke & Groß, 2009). Como tal,
afigura-se importante compreender as razões que levam as pessoas a optar pelo regime de
TT, uma modalidade de emprego que cresceu substancialmente nos últimos anos. E ainda, o
grau de satisfação dos empregados de TT, bem como as razões de (in) satisfação. Existe uma
escassez de estudos nesta área, e este estudo permite enriquecer e avançar no conhecimento
desta temática.
Para alcançar o objetivo foi desenvolvido um inquérito por questionário e realizadas
algumas entrevistas a colaboradores temporários, como forma de ajudar a compreender os
resultados encontrados no estudo quantitativo.
Estudos anteriores indicam que os colaboradores são motivados por fatores como a
experiência, preferência, família, incentivos económicos, isto é, motivações voluntárias. Por
outro lado, a expectativa de contrato com a empresa utilizadora ou por ser a única alternativa
de emprego constituem motivações involuntárias. Estas motivações têm efeitos distintos na
satisfação no trabalho, uma vez que, as voluntárias estão associadas positivamente à
satisfação enquanto as involuntárias negativamente.
Os resultados obtidos neste estudo indicam que a principal razão para a escolha pelo
regime de TT prende-se com a expectativa de obter um contrato permanente. Quanto à
satisfação, a maioria dos inquiridos entende que o contrato de TT é uma oportunidade para
encontrar uma situação mais estável, mas globalmente não se encontra satisfeito. As
entrevistas realizadas permitiram esclarecer alguns dos resultados apresentados pelo inquérito
por questionário quanto ao grau de insatisfação dos colaboradores temporários, onde
observamos a influência de fatores como o local de trabalho, a relação com as chefias, entre
outros. The aim of this research, developed in the context of the Master Degree in Human Resources Management, is to analyze the main reasons or motivations individuals have for choosing temporary work (TW) as well as to evaluate their level of satisfaction in the Temporary Work agencies. The recourse to temporary jobs has increased significantly within the scope of the current economic climate, what results in deep changes in the labor market and in the organizational structure. It appears as a flexible way to manage the Human Resources (Giesecke & Groß, 2009). Therefore, it is important to understand the reasons individuals have for choosing temporary work, a working modality which has substantially increased during the last years. Moreover, it is also essential to evaluate the level of satisfaction of temporary employees as well as the causes of their job dissatisfaction. Due to the lack of studies concerning this subject, with this research it is possible to develop and enrich the knowledge about all the questions related to the temporary work. In order to reach the aim we have proposed, this study was based on a questionnaire survey and some interviews answered by temporary employees; this tool was used to understand the results found in the quantitative study. Previous studies have shown that, on one hand, employees are motivated by some factors such as experience, work preference, family, economic motivations, in other words, voluntary motivations. On the other hand, the employment contract expectation with the company is an involuntary motivation. These motivations have different effects concerning the work satisfaction once the voluntary motivations are positively related with satisfaction while the involuntary motivations are negatively related with satisfaction at work. According to the results obtained in this study, we can refer that the first motivation to the temporary work option is the expectation employees have to reach a permanent employment contract. Concerning satisfaction, the greater part of the individuals understands the temporary employment contract is an opportunity to find a more stability at work; however employees are not satisfied with this situation. The interviews were a useful tool to find evidences to these results obtained through the survey by questionnaire concerning the level of dissatisfaction of the temporary employees, in which we analyzed the influence of some factors such as the workplace and the relationship with leadership which can influence this dissatisfaction level. |
