Resumo(s): | O clima organizacional é um construto multidimensional que exerce considerável influência
junto dos trabalhadores de qualquer contexto de trabalho e abrange uma ampla gama de
avaliações, por parte dos indivíduos, acerca do seu ambiente de trabalho. Assim, o mesmo
deve ser encarado como um forte instrumento de gestão estratégica, pois decorre das
interações, perceções e interpretações dos colaboradores e é influenciado pelo contexto, pela
estrutura e pelo processo. A presente investigação foi desenvolvida no âmbito do Grupo
Skillmind, que integra sete empresas. As inúmeras mudanças que têm vindo a ocorrer nos
últimos 13 anos de existência nas empresas que o constituem, tanto a nível externo como a
nível interno, reforçaram a necessidade de mudanças estruturais na organização. A literatura
da especialidade sugere que o clima organizacional exerce uma forte influência no
comportamento dos seus colaboradores, especialmente na (des)motivação destes, daí a
importância de se compreender as necessidades, preocupações e perceções dos seus
trabalhadores. Portanto, o presente estudo tem como objetivo analisar os fatores
percecionados do clima organizacional que poderão estar a influenciar, tanto positiva como
negativamente, a motivação dos trabalhadores do Grupo Skillmind. O estudo seguiu o
paradigma fenomenológico, com recurso à investigação analítica do tipo qualitativa, de
caráter exploratório, para se conhecer a influência do clima organizacional na motivação dos
colaboradores da organização alvo, tendo-se realizado 12 entrevistas semiestruturadas. De
entre as principais conclusões desta investigação, pode-se destacar a questão da liderança da
Administração do Grupo, caraterizada como ausente, a inexistência de preocupação na gestão
de conflitos e a comunicação interna, que foi considerada bastante deficitária. Estes são os
principais fatores que levam metade dos entrevistados do Grupo a estarem desmotivados para
o trabalho. Por outro lado, os principais fatores do clima que estão na base da motivação
passam pelo ambiente físico da organização, pelas regalias atribuídas, pela identificação com
o Grupo e pelas funções que são desempenhadas no dia-a-dia. The organizational climate is a multidimensional construct that exerts considerably influences workers in any work context and covers a wide range of assessments by individuals about their work environment. Thus, it must be seen as a strong strategic management tool, as it arises from the interactions, perceptions and interpretations of employees and is influenced by context, structure and process. The present research was developed within the Grupo Skillmind, which integrates seven companies. The numerous changes that have occurred in the last 13 years of existence in the companies that constitute it, both externally and internally, have reinforced the need for structural changes in the organization. The literature of the specialty suggests that the organizational climate exerts a strong influence on the behavior of its employees, especially in their (un)motivation, hence the importance of understanding their needs, concerns and perceptions of their workers. Therefore, the present study aims to analyze the perceived factors of the organizational climate that may be influencing, both positively and negatively, the motivation of Grupo Skillmind’s workforce. The study followed the phenomenological paradigm, using analytical research of the qualitative type, with an exploratory nature, with the purpose of knowing the influence of the organization climate on the motivation of the employees of the target organization, having conducted 12 semi-structured interviews. Among the main conclusions of this investigation, one can highlight the question of the leadership of the Group's Management, characterized as absent, the lack of concern in the management of conflicts and a deficient internal communication, which was considered to be very deficient. These are the main factors that lead half of the Group's interviewees to be unmotivated for work. On the other hand, the main factors of the climate that underlie the basis of the motivation pass through the physical environment of the organization, the attributed benefits, the identification with the Group and the tasks that are performed on a day-to-day. |
